Organizations often rely on generic competency models to assess readiness for management. These frameworks typically focus on broad leadership traits such as communication, collaboration, and influence. While useful in a general sense, they fail to capture the unique challenges of technical ICs transitioning into technical management. Success depends not only on leadership skills but on the ability to maintain technical relevance, navigate high-stakes trade-offs, and guide teams under pressure. Generic models miss these domain-specific realities.
1. The “Crisis Credibility” Gap
Generic assessments measure grace under pressure, but technical managers face specific high-stakes situations, such as a system-critical incident or production outage. A generic manager might focus on stakeholder updates. A technical manager must maintain team composure while facilitating problem-solving through the right technical questions. Does the manager jump in to do the work themselves, reinforcing a “hero culture,” or do they guide the team effectively? Standard models cannot distinguish these outcomes.
2. Translating Technical Debt into Business Risk
Generic assessments often emphasize stakeholder management, but for technical managers, this is a translation exercise. The manager must decide whether to patch a legacy system or prioritize a new feature and communicate the associated risks to non-technical leaders. Assessments that measure influence cannot predict whether a candidate can bridge the gap between technical precision and business impact, which we might call “Architectural Empathy.” Without this skill, deadlines become unrealistic, teams burn out, and credibility is lost.
3. The Code Review vs. Coaching Distinction
Many competency models evaluate developing others in abstract terms, but coaching for technical ICs often happens in the context of code reviews, design critiques, or technical problem-solving sessions. A manager who acts like a technical IC corrects every issue. A true coach uses these opportunities to level up team members. Generic assessments do not flag perfectionist ICs who might demoralize their team by focusing on minutiae instead of mentoring on system-level decisions.
4. Managing Maker vs. Manager Cognitive Load
Technical ICs thrive in deep work and extended focus periods. Managers must operate in constant context switching, from meetings to resolving critical technical issues in short succession. Generic models rarely assess the ability to maintain technical awareness while navigating interruptions. Misalignment here leads to burnout, lost productivity, and disengagement, which is a predictable organizational risk.
Generic competency frameworks are a starting point, but relying on them exclusively ignores the realities of technical management. To accurately assess readiness, organizations need tools that evaluate technical translation skills, crisis navigation, coaching in technical contexts, and the cognitive flexibility to manage constant interruptions while enabling deep technical work. Only then can promotions result in sustainable leadership and team success.
